But, in the services sector it is difficult to quantify the output of each individual. The flow of work can also not be uniform in the case of the services sector. The employer has to earn adequate revenue to compensate the employees and even take care of eventualities. Institutions, enterprises or organizations strive continuously to optimize their return on investment and use employee motivation as a major tool to achieve this. After all, it is the collective performance of employees that would manifest itself into a successful enterprise. It is not essential at all times to monetize motivation. There are several other means of motivating the employees to get optimal results. For example, in the case under discussion, we need to get an extra 30 minutes of work from each employee. The employer is unwilling to pay for that extra time or simply cannot afford to. So many terminologies and reasons will be attributed to safeguard that extra bit of money. But, heads of departments still have to achieve the desired results and with no extra money available in their hands. Conclusion: Though money is very important to employees, other factors go into employment. In the instant case, the manager can explain to the employees that by spending an extra 30 minutes after the scheduled time and reorganizing the merchandise for the next day, they will be able to start right away when they commence work on the following day. Customers walking in during the first hour will be able to transact their business quickly and this in turn will bring in more of such early customers. Another method is to address all the employees together and evolve a pattern whereby some employees can report early for work and leave at the scheduled time, some employees can shrink their breaks to accommodate the extra time required, and some can even leave late. After all, every one of us spend a lions share of the daylight hours in our respective breadwinning activity. With the correct methodology employed, getting employees to contribute 30 minutes of extra work per day can be achieved without denting the employer’s purse.

Sound the Jubilee Slaves lived terrible lives; always being told what to do and how to live, what to eat and who to converse with. But what if all that could change? What if slaves could be free to live their own lives? That’s what Sandra Forrester writes about, in the book Sound the Jubilee. The main characters in the book are Maddie, a young slave girl, and her family, Titus, Ella, Angeline, and Pride. Titus is a sweet, strong, loving father; Ella is a kind, firm, loving mother; Angeline is Maddie’s older sister, who always does everything perfectly; and Pride is Maddie’s unhealthy baby brother. The setting is during the Civil War, from 1861-1865 at River Bend Plantation, Nags Head, and Roanoke Island. Maddie and her family are house slaves on a North Carolina plantation; their problem is how to get to freedom. The solution? When she and her family are sent with their mistress to Roanoke Island because of invading Yankees, they run for freedom. Once the Yankees take over the island, the government gives aid to all the runaway slaves and provides them with jobs and the resources to start new lives. I think the author shows how the season changes very clearly throughout the book. For example, when summer came to Roanoke Island it was stated clearly at the beginning of the chapter, (pg 92, paragraph 1). Or when autumn came to Roanoke Island, the author describes it clearly as crisp, cool, and early, (pg. 110, paragraph 3). Summer was also described again clearly as especially hot and miserable, (pg. 132, paragraph 2). The S.C.I. point that relates most to this book is The Nature of Life is to Grow. In many of the chapters at least one of the characters grows in some way.

Thus, educational policies in the country instigate the development of learning programs developed with the ultimate purpose of improving English proficiency and academic performance among students. Perhaps the most significant policy is the No Child Left Behind Act implemented in 2001 that includes guidelines on language learning. This policy mandates that all school evaluate the English language competencies of students, and students who will not meet set standards will undergo fast track educational programs that will help them learn adequately and cope with their peers. (EPE Research Center, 2004) By and large, the entire point of the issue is that government policies concerning language education affects the success and achievement of ELLs. A government that supports bilingual education helps ELLs to obtain access to quality education and emerge successful from their undertakings. Changes in political and social trends influence the learning content of ESOL programs simply because the practical use of the English language by ELLs in the real world requires that they are also aware of current social and political issues. Their awareness of social and political trends allow them to not only use the English language but to use the language to relate with other people, especially since societal and political issues are two of the most common topics of conversation. At present time, for instance, most people use the Internet for socialization through social networking sites such as Facebook. To familiarize ELLs with social networking, learning content should include English terms used in cyberspace or in Facebook for that matter, so that they would be able to participate in the online community. In terms of student factors, the cultural backgrounds of ELLs may significantly influence their ability to adjust, learn, and participate in the ESOL program. There are various stages in cultural adjustment wherein one initially experiences feelings of enthusiasm and elation. When an individual begins to realize the great differences between the old and new culture and has trouble of coping or adjusting to unfamiliar cultures, he experiences hostility and loneliness. Through time, an individual learns to adjust until he finally adapts to and accepts the new culture. At times, people undergo re-entry when they climb down to their old ways or culture. (Hernandez-Gantes & Blank, 2008) For ELLs, it is extremely important to understand these four stages of cultural adjustment in the beginning of the ESOL program in order for them to become aware of what they will come to experience as time passes. In doing so, ELLs know the challenges and difficulties that lie ahead and thus, are prepared to handle and overcome them. Consequently, language learning becomes less stressful or complex. However, cultural adjustment, as well as student participation and learning involvement of ELLs, are influenced by their beliefs, ideologies, values, attitudes, etc. as dictated by their culture. For example, ELLs who belong to cultures that value family ties and tradition may experience difficulties in adjusting to a new culture and thus, affect how their participate in class and adapt to the learning process. This is especially the case for ELLs who go to other countries to learn the English language. The distance between them and their families may become a source of distraction due to loneliness and depression that ELLs might feel, disabling them to focus on their studies, learning, and adapting to a new culture. For ELLs, understanding the roles of culture in cultural adjustment, student participation, and learning, enables them to assess or evaluate what part of their culture interferes with their learning of English. In doing so, they will be able to realize the importance of setting aside cultural differences and prioritize their personal learning goals and objectives. The last sub-competency requires ELLs to determine strategies and methods to increase their multicultural sensitivity. Multicultural sensitivity refers to an individual’s responsiveness to cultural differences, allowing him to understand that change and diversity are unalterable. This also allows him to understand his own culture in relation to other cultures as a means to reconcile differences. (Dana, 2005) By and large, multicultural sensitivity influences the achievement of other competencies already mentioned. When an individual learns to understand, accept, and respect other cultures, it will allow him to appreciate his own culture, adapt to a new culture that speeds up cultural adjustment, and ultimately, embrace his learning tasks and responsibilities increasing his student participation, learning, and chances for success. Furthermore, it is also important that in discussing issues in multicultural sensitivity in an ESOL class, the topics of universal ethics and human rights should be discussed to enrich the learning process by means of making it globally relevant and practical. Conclusion Ultimately, the competency and sub-competencies previously discussed covers the social, cultural, and political aspects of ESOL due to their roles in making English language learning relevant, efficient, practical, and purposeful. These competency and sub-competencies do not dwell too much on the technical aspects of learning the English language but on its practical uses as a means to express and communicate with other people, and understand current global or local issues and situations that are affecting the state of the people. Although these competency and sub-competencies were intended for the accomplishment of ELLs, these are also important pieces of information that the teachers and educational institutions should be aware of. These competencies not only ensure that ELLs will be able to achieve learning goals and objectives of ESOL but also ascertain that the teaching process designed, including the learning content, instructional design, teaching strategies and approaches, and so on, are in line with the competencies in order to directly help students in accomplishing them. Grammar and style: many writers would wish this one away, but for a piece of writing to be considered good (let alone great), it has to follow the rules of grammar (and break those rules only when there’s a good reason). Style is also important in ensuring that a piece of writing is clear and consistent. Make sure you keep a grammar book and style guide handy. 7. Credibility or believability: nothing says bad writing like getting the facts wrong or misrepresenting oneself. In fiction, the story must be believable (even if it’s impossible), and in nonfiction, accurate research can make or break a writer. 8. Thought-provoking or emotionally inspiring: perhaps the most important quality of good writing is how the reader responds to it. Does she come away with a fresh perspective and new ideas? Does he close the cover with tears in his eyes or a sense of victory? How readers react to your work will fully determine your success as a writer. 9. Sentence Fluency that is smooth and expressive: Fluent sentences are easy to understand and fun to read with expression. 10. Use transitional expressions to help readers understand where your message is going. Common transitional expressions include therefore, consequently, however, then, first, next, and although. To have a good writing not only is necessary to not make mistakes, but to follow some steps to enrich the work. And to achieve that, you need to have qualities in terms of patience and organization. The Beaverton sneaker goliath recently offered the German National Soccer Federation $778 million to sponsor its national soccer team for 10 years in an audacious move to rattle its German rival adidas and long-time sponsor of the German team. Nikes new chief executive, Mark Parker, upped the boldness quotient again on Feb. 6, when he outlined an ambitious plan to grow revenues by $8 billion in five years. In his first major initiative since inheriting the top spot (Chief Executive) in January, 2006, Parker explained to investors at Nikes annual analyst conference how the company aims to grow to $23 billion in global revenue by 2011. The comprehensive long-term strategy calls for reshaping the management structure; redefining Nikes relationship with its fast-changing, digitally driven consumer; and adding 100 new company stores worldwide in three years. Were fundamentally changing the way we organize the company, Parker said. Nike is as hungry and as driven as weve ever been before and becoming more focused and more competitive. While analysts and investors applauded much of Nikes new strategy, some questioned whether the company could actually do it. After all, revenues would need to rise 53% over five years, or average about 9% a year, to reach the target of $23 billion. Its going to be challenging to achieve $8 billion in new sales without turning around slumping sales in Europe, Japan, and the U. S. basketball market a crucial $3 billion to $3. billion market segment. I think its going to be tough for them, said John Shanley, financial analyst for Susquehanna Financial. Basketball, for example, is shrinkin g in terms of sales. They have 96% of the market share in the $100 or more price point. How do you get high single-digit growth when you already have more than 96% of the market? Nike executives fell short in offering specific details to some of these questions and focused more on painting a broader picture of the new strategy. They stressed a multi-pronged approach that includes reorganizing the Nike brand into six main athletic divisions running, basketball, soccer, womens fitness, mens training, and sport culture that are expected to generate 75% of the brands growth. The company had previously divided the brand into three segments: footwear, apparel, and equipment. Growth is also expected to come from emerging markets and potential acquisitions. But Nike Brand President Charlie Denson said the company can reach the $23 billion target without new acquisitions. As for new markets, China is expected to become Nikes second biggest market behind the U. S. , potentially chalking up $1 billion in sales. Nike is building a strategy for growth across China that will foster new connections with Chinese youth, a market share plan designed to reap benefits far beyond the Beijing Olympics next year, top executives said last week. By tapping into swelling consumerism, label consciousness and new social freedoms among Chinas youth, Nike hopes to cement and expand its current position as the leading athletic footwear and apparel brand in the worlds most populous country, currently the companys fourth-largest market. With about $600 million in current annual sales, Nike believes China has the potential to be the companys second-largest market behind the United States with revenue of $1 billion within five years. The company estimates some 50 million Chinese youth play basketball. We think our opportunity there is to connect more deeply with local culture, Parker said, explaining Nikes overall China strategy. Parker said Nike will create products and retail and digital experiences designed to resonate with wired, hip and willing-to-spend Chinese youth living in different cities and regions. China is a prime component in the global Nike puzzle that will help push total sales for the Beaverton, Oregon-based company toward a target of $23 billion by 2011. Although the budget for Nik es 2008 Beijing Olympics strategy has not yet been planned, Nike Brand President Charlie Denson said that commitment would be major. A recent Just Do It campaign that aired on Chinese television featured a young woman basketball player and a young male skateboarder who spoke of their lives and dreams through sports. While soccer and basketball are the most popular sports among Chinese youth, Nike also sees a huge market for its sports culture footwear and apparel lines that capture the allure of sports without the performance aspects. Nike executives also said they plan to invest aggressively in other potential billion-dollar markets such as Russia and Brazil. At present, about 40 per cent of the Reebok brands sales come from North America and 40 per cent from Europe. Part of what makes the expansion outside the United States so appealing is that profit margins tend to be higher in the rest of the world, Hainer said. You have much higher quantity on the US market, but much more value, higher profit margins on the European or Asian market. Adidas plans to reposition its Reebok brand to target athletics apparel consumers who value individuality, with a goal of broadening beyond an urban youth target audience and re-emphasizing Reeboks roots as an athletics performance brand. The strategy comes as Germany-based adidas ramps up its investment in Reebok a year after acquiring the brand and then seeing Reebok sales fall into a slump. The revised brand strategy builds off the edgy I am what I am campaign Reebok adopted four years ago by embracing hip-hop culture and youth-oriented entertainment alongside its traditional athletics performance market. The new strategy will maintain the I am what I am theme in many of Reeboks advertisements. But it also will position Reebok as an American-inspired global brand that celebrates individuality in sport and life, according to Adidas. Reebok President and Chief Executive Paul Harrington said the brand will gently shift emphasis toward suburban consumers of all ages without abandoning the urban youth targeted by I am what I am. Reebok also will try to reconnect with consumers who value athletic performance over fashion. Adidas also conceded that Reeboks profit growth this year would fall short of initial expectations, and it said it intended to increase Reebok investment this year. Andrew Rohm, a former Reebok marketing employee and now an assistant professor of marketing at North-eastern University, said the revised strategy reflects an attempt by Reebok to create a new niche to complement the Adidas brand, whose traditional strength has been in athletic performance, especially soccer. I think it may be a reflection of looking less at sheer sales volume, and more in terms of owning a unique space, and becoming more of a niche player than they have tried to be in the past, Rohm said. Reeboks Harrington said the revised marketing strategy will help position the brand for a comeback. It really positions us for growth in the back end of 2007, he said. Puma, the maker of athletic shoes, shirts and other sporting goods, said its fourth-quarter profit fell 26 percent as it tries to broaden its product base and expand into new regions. But the company, the worlds third-biggest maker of sports apparel behind Nike Inc. and adidas AG, said it expected sales and earnings in 2007 to increase in the higher single-digit figure range, largely on demand for its licensed products. Overall, we are very pleased with 2006 and our start to (the latest restructuring phase), as we set some ambitious targets and are on track or ahead on all accounts, Chief Executive Jochen Zeitz said in a statement. Firstly sex ratios in India have been recorded since the early 1980.the Indian scenario of female discrimination is extremely complex in view of Indias social and economic diversity: the interplay of cultural and economic factors, along with the impact of policy initiative has produced a heterogeneous situation .This complexity offers ways to better understand the mechanisms at work and to inform the policy debate on the struggle against gender discrimination. In our society it is seen that characteristics, roles and status accorded to women and men in society are determined by sex, that they are natural and therefore not changeable. Gender is seen closely related to the roles and behaviour assigned to women and men based on their sexual differences. When a child is born our families and society starts the process of gendering. If son is taken birth than it is celebrated and the birth of a daughter filled with pain; sons are showered with love, respect, better food and proper health care. Boys are encouraged to be tough and outgoing; girls are encouraged to be homebound and shy. All these differences are gender differences and they are created by society. Gender inequality is therefore a form of inequality which is distinct from other forms of economic and social inequalities. It dwells not only outside the household but also centrally within it. It stems not only from pre-existing differences in economic endowments between women and men but also from pre-existing gendered social norms and social perceptions. Gender inequality affects the development goals which reduce the economic growth. It hampers the overall well being because blocking women from participation in social, political and economic activities can adversely affect the whole society. THE Indian experience IN India it represents a clear picture about education and employment opportunities for girls. Our culture, social factor still prevents girls from getting education and employment. In rural area the girls child is made to perform household and Agriculture, cleaning the house, preparing food, and they have to perform many tasks like that. In village physical safety of girls especially when they travel a long distance to school and fear of sexual harassment are the reason s that impedes girls` education. In the urban area, girls have some opportunities in comparison to rural area but there is also some difference in the opportunities that girls get for education and employment .Through the figure for girls would still be low as compared to boys. In employment opportunities too, women in India today have stormed all male bastions. Be it piloting aircraft, heading multi-national corporations, holding top bureaucratic positions, leading industrial houses, making a mark as photographers, filmmakers, chefs, engineers and even as train and lorry drivers, women have made it to all hitherto considered male bastions in India. However, this is not reason enough for cheer. For the number of girls and women who have been left out of education and employment opportunities, still far outweighs those who have got them. Gender segration in employment This term refer to the occupational unequal distribution of men and woman in the occupational structure sometime also called occupational segration by sex. These are two type vertical segration; describe the clustering of man at the top of occupation hierarchies and of woman at the bottom, horizontal segregation. Many developing countries including India have displayed gender inequality in education, employment and health. It is common to find girls and women suffering from high mortality rates. There are vast differences in education level of two sexes. India has witnessed gender inequality from its early history due to its socio-economic and religious practices that resulted in a wide gap between the position of men and women in the society. Womans salary in India, less than a third of men According to the survey done by world Economic Forum (WEF) it show that a big gender gap in corporate India in the employment of women from the entry level to the top management of companies. As reported by Financial Chronicle the survey which is based on the response of 60 of the 100 best employers in India, showed that women employees held only 10 percent of the senior management positions in two-thirds of the surveyed companies. None of the companies had women chief executive officers (CEOs) and almost 40 percent of the respondents had only 10 percent women work force. The survey show that only 4% of the companies surveyed monitor salary gab. Nevertheless 84% of the companies dont believe that there is a wage gap while the remaining 12% do not track wage gap at all. India stand 114th among 134 countries in the WEFs India gender gap review 2009. It has closed 93 percent of its health gender gap, ranking 134th out of as many economies. It stands at 121st position in education gap with 84 percent and is at 127th place with 41 percent of economic participation gap. Besides, it is ranked 24th with 27 percent of the political empowerment gender gap, according to the study. Causes of gender discrimination 1. Boys are more likely than girls to attend school in rural China. There is evidence that gender equity is a luxury good; the demand for female schooling is more income elastic than that for male schooling. 6. The Differences in Josephine and Mrs. Mallard of Kate Chopin's The Story of an Hour "'Free! Body and soul free!'", Mrs. Mallard kept whispering. One person's ultimate freedom may be seen as a tragedy to another. Kate Chopin illustrates this idea in "The Story of an Hour." The story is set in the nineteenth century. Chopin uses the death of Mr. Mallard to show the reader Mrs. Mallard's deep feelings. In the story, Josephine and Mrs. Mallard are sisters. Although the women come from the same background, live in the same city, and outwardly appear to be satisfied with their lives, their attitudes are very different. Chopin uses these two women as foil characters in the story. The differences in the women are seen in their reactions to Mr. Mallard's death. Although both women are expected to maintain a certain role in society, Mrs Mallard, unlike Josephine, is not satisfied with her life due to the societal restrictions. At the end of the story, Josephine and Mrs. Mallard respond very differently to Mr. Mallard's coming home. Josephine and Mrs. Mallard feel very differently about the societal restrictions placed on them. Josephine is portrayed as the perfect nineteenth-century woman. She fulfills her duty as care-giver. This duty is seen when Josephine is kneeling before Mrs. Mallard's locked door pleading for admission: "'Louise, open the door! I beg; open the door-you will make yourself ill,'" Josephine implores. Josephine is concerned about the well-being of her sister. She is present when Mrs. Mallard hears the news of her husband's death and provides comfort and compassion. On the other hand, Mrs. Mallard feels trapped and burdened by the restriction placed on her by society. Mrs. Mallard longs to be an individual who d... ...els. When Mrs. Mallard sees her husband, the chains of bondage are thrown back onto her. The reviving and refreshing experience she has just had in her room is put out, and she dies. The doctors say that Mrs. Mallard dies "of joy that kills." Actually, her soul cannot handle the oppression after it has felt such freedom. Josephine's and Mrs. Mallard's differences are reflected in their reactions to Mr. Mallard's coming home. In Kate Chopin's "The Story of an Hour," Josephine and Mrs. Mallard are foil characters. A Case of Convicted Rapists

I read in this journal that research mainly by interviews with convicted sexual offenders and contrast groups is important in order to understand why and how sexual violence against women occurred (1).Because masculinity has been assumed to be superior, and knowledge reflects on male dominated universe reflecting the views of patriarchal beliefs, feminists need to study and understand the reality of sexually violent men (2, 3).I noted that there are numerous hindrances in determining number and characteristics of rapists because only the ‘classic’ and violent cases are reported. To counter this, research would require interviews with the group of unreported rapists but this would again place the researcher as an accomplice because of protecting the rapist’s identity (6, 7).Information acquired in therapy is unreliable due to prisoner’s mistrust of prison officials as they feel it might be used against them in a parole hearing (10-11). Traditional masculinit y behaviour suggested the men would respond positively to a female interviewer and despite security risks, professional self took priority before the personal self in order to collect relevant data (12, 13).I understood that to get good data, a good working relationship, the use of non-threatening background information and long interviews was crucial (15).Rapport was necessary in creating trust, confidentiality and mutual respect and this appealed to even the hardcore felons who were ready to talk to a non-judgmental outsider if just to break prison monotony. While neutrality should not be portrayed as approval, disagreements can result in destruction of rapport and jeopardize future interviews. Opinion should be put forth candidly but carefully to leave the participant feeling positive about the interview (16-18).I learned that many prisoners present unique problems in regard to obtaining voluntary informed consent and mentioning that they were rapists would cause the men shame an d embarrassment (19-21). Explanations on risks, safeguards and the prisoners’ rights were given as well as permission to confirm the validity of the interview data (23-25).Research showed that prisoners are prone to lying, fabrication and manipulation in order to better their chances of parole because their approval depends on staff researchers’ assessment. While some rapists admitted to raping, they played down their use of force, others did not believe their actions constituted rape and the rest completely denied any sexual contact with the victims and pleaded mistaken identity (27-28).I also noted that while cooperation from the State Department of Corrections and the prison staff was excellent, riots and lockups, scheduling mishaps, inmate transfers and absenteeism, electricity blackouts and the occasional lack of an interview room were some of the obstacles encountered while at times unfavourable weather and lack of air conditioning made the longer interviews almo st unbearable (29-30).ReferencesDiana, s. Equity & Expectancy Theory of Motivation Essay

Motivation Explain Adams equity theory Adams’ equity theory is a motivational model that attempts to explain the relationship between what an employee puts into their job (input), what they get out of it (output) and the fairness and justice exchanged between the two (Cosier & Dalton, 1983). Inputs include all factors that are perceived as necessary to obtain a return, such as effort, loyalty, hard work, commitment, skill, ability, flexibility, tolerance, determination, heart and soul, enthusiasm, trust in the employer and personal sacrifice. Whilst outputs include all factors that are seen as a return of the job such as financial rewards, perks, benefits, pension arrangements, recognition, reputation, praise, interest, responsibility, travel, training, development, sense of achievement and promotion (Cosier & Dalton, 1983). A fair and equitable balance of the two are based on the employees own perception, thoughts and beliefs and are formed through comparing the employees own situation with other employees in the market place along with opinions and comparisons from colleagues, friends and partners (Kreitner & Kinicki, 2010). Ultimate Software has been able to provide an equitable balance between the inputs and outputs of their employees through implementing some of the key principles of equity theory. For example they are providing a strong leadership role model through Scott Scherr-the CEO, they are being attentive to their employees’ perception of fairness and more importantly they are involving their employees in the decision making and policy process. In return this has promoted cooperation and team work within the company (Kreitner & Kinicki, 2010). More specifically Ultimate Software application of being attentive and involving their employees was demonstrated when their employee suggested that they offer paid adoption leave to their employee and they consequently implemented the benefit (Kreitner & Kinicki, 2010). This particular employee was about to adopt herself so she perceived that the output of â€Å"adoption leave† was a fair and equitable reward for her inputs of effort, loyalty, commitment, skill, ability and work (Cosier & Dalton, 1983). Thus by listening and implementing her suggestion Ultimate Software met her sense of fairness. In addition they al so conveyed to her a sense of   involvement with the decision and policy making process. Consequently the employee regarded Ultimate Software as a fair, observant and appreciative  employer. So much so that she has remained with the company for four years and has since used the â€Å"adoption leave† again. Conversely the company could have chosen not to listen to this particular employee’s suggestion. As a result Ultimate Software would not have implemented adoption leave and the employee would have felt that her inputs of effort, loyalty, commitment, skill, ability and work were out-weighed by her received outputs. This would have been even more apparent if another company in the industry offered such a leave for adopting children. Consequently the employee would have felt underappreciated and would have become demotivated. This would have resulted in the employee reducing their effort and application, and even seeking an alternative job, perhaps one where adoption leave was available (Cosier & Dalton, 1983). Another example of the principles of equity theory at work in Ultimate Software is the use of benefit schemes to motivate employees. These schemes endeavour to provide employees with working conditions and policies that give additional rewards above and beyond the basic requirements to meet the perceived outputs of different individuals (Katzell & Thompson, 1990). For example an employee who perceived education as a fair and equitable output to their inputs is able to benefit from the company’s annual tuition reimbursement. Whilst an employee who perceives providing health cover for themselves and their family as an equitable output for their input will acquire a sense of fairness and organisational justice through the use of Ultimate Software’s fully paid health premium scheme. These, along with the other schemes mentioned, cater for the differing perceptions, values and sensitivities amongst the company employees. This variation exists because what one employee sees as an adequate reward for their input may not even register with another employee (Blakely et al, 2005). We all have differing sensitivity and to achieve organisational justice and fairness between the inputs and outputs of individual employees the company needs to comprehend what makes their employees tick to enable them to perform their role (Wilson, 2005). Basically Ultimate Software has applied the principles of equity theory to motivate their employees. The company has provided outputs which meets their employees perception of fairness against what they input into the company (Katzell & Thompson, 1990). This balance between input and output has not  only been achieved individually but also with in the work place and the industry. Consequently Ultimate Software has raised the level of employee satisfaction and performance. Explain Vroom;s Expectancy Theory Vroom’s Expectancy Theory is another motivational model but slightly more complex in its application. The model uses the three variables expectancy, instrumentality and valance to explain how an employee is motivated to behave in ways that will produce a desired combination of expected outcomes (Kreitner & Kinicki, 2010). The first variable, expectancy is the belief that an ones effort will result in the attainment of desired performance goals and is based upon the employees past experiences, self-confidence and the perceived difficulty of the goal. The second variable, instrumentality is the belief that one will receive a reward if the performance expectation is met and is connected to the employees’ levels of trust in leadership, control over rewards and the company’s formalised policy. The final variable, valence is the value that one places on the rewards and is based upon an employee’s needs, goals, values and sources of motivation (Lee, 2007). It is Vroom’s belief that these three variables interact psychologically to create a motivational force that will cause employee to acts in ways that will bring pleasure and avoid pain (Pearson & Hui, 2001). An example of Ultimate Software using the principle of expectancy theory to motivate their employees is through the use of their education benefit. For this to be a motivational force the three variables of expectancy, instrumentality and valance must be perceived by the employee to be met (Pearson & Hui, 2001). That is to fulfil expectancy an employee will need to believe that their extra effort and time put into studying a degree, or similar educational course, will result in them completing the program. To fulfil instrumentality the employee must believe that   once completed they will be rewarded with either a higher pay and or a promotion within the company. And finally to fulfil the third variable valance, the employee will need to value that the pay rise and/or pr omotion are important enough to apply extra effort and time. Basically they will need to desire the outcome enough so that they will achieve it (Pearson &  Hui, 2001). Jose Chinea of Ultimate Software was able fulfil the three variables of expectancy, instrumentality and valence. Firstly Jose believed that the masters’ degree in management and information systems was achievable. Secondly he believed that the extra effort put into studying a master’s degree would lead to the reward of obtaining a promotion with Ultimate Software. And finally because he personally understood and valued education as an opportunity to grow he therefore believed that the efforts he put in, along with the rewards obtained from Ultimate Software, would be worth it. Conversely, if Jose was not able to fulfil any one of the three variables then there would be no motivational force for him to study and therefore use the educational benefit. This would happen only if he believed that he was unable to complete the master’s degree, the company was not offering a suitable reward and he perceived education and the rewards of education to be of no value. Conse quently, the internal attributes of the employee which incorporate their attitude and value systems are an extensive determinate of motivational force in the expectancy theory model (Pearson & Hui, 2001). Another example of Ultimate Software using the principles of expectancy theory is the CEO’s, Scott Scherr’s leadership role (Isaac et al, 2001). Scherr adopted the principles to equip himself with tools to influence the psychological process resident in his employees. He implemented rewards systems that are uncommon. These rewards include matching 30% of employee superannuation contributions and also stock options and both are applied in an appropriate fashion to pull or influence his employees. This strategy enhances the level of personal motivation of his employees as they wish to maximize their own self interests. For example an employee who wishes to boost their retirement savings would opt for the reward scheme of matching superannuation contributions. Whilst an employee who wishes to boost their immediate wealth, or even just considers investing to be of value, would opt for stock options. In applying a strong leadership style Scherr has created an environment within his company that inspires his employees to achieve a level of performance that meets the company expectations, and even perhaps exceed the employees own personal expectations. This has been achieved through Scherr consciously choosing a leadership strategy that pulls rather than pushes  (Isaac et al, 2001). The positive implications of using a motivational model such as expectancy theory include reduced employee turnover, improved morale and higher productivity (Pearson & Hui, 2001). For Ultimate Software this has resulted in the company obtaining the title of best medium company to work for in America.

Second langua ge is a language learnt after the first language and it is often contrasted with ‘foreign’ in terms of function and location (Cook 2006; 2008). For example, a four-year-old Indonesian child who speaks Bahasa Indonesia at home, while the child’s family reside in Netherlands, and therefore she studies Dutch. As such, the child is acquiring SL. On the other hand, a four-year-old Indonesian child whose family resides in Indonesia, speaks Bahasa Indonesia, studies Bahasa Indonesia in school; is therefore developing FLA alone. This distinction serves as a guide in understanding these two terms as it is used in the entire research. The paper recognises the broadness of the offered connotations of first language and second language. Nonetheless, what is essential is that through the minimal distinction provided between the two concepts, a parameter is set, thus, enabling the possibility of distinction between FLA and SLA. In addition, the paper also defines language acqu isition as the subconscious process of developing language ability and that it is fostered in a non-threatening environment (Krashen, 1981). On the other hand, language learning is also a process of developing language ability, however, it occurs in academic setting and there is a conscious effort in knowing the syntax and semantics of a particular language (Krashen 1981). From this perspective, the paper asserts that aside from chronology and contrast with the term ‘foreign’, second language acquisition (SLA) is a process wherein the person as a student in an academic setting learns another language. It is a conscious endeavour to acquire a second language aside from one’s mother tongue. In this regard, the necessity of a shared framework between first language acquisition (FLA) and second language acquisition (SLA) becomes feasible as it offers the paradigm in which FLA becomes the initial framework in which sense and meaning of the second language is apprehend ed. In this regard, second language teachers are challenged to recognise not only the academic, language, and cognitive development of the learner, but they also have to learn to factor the socio-economic and cultural processes and other affective factors that influence the person as she goes though SLA.
